1 Reflections on communication and
conflict 11/12
The leadership of
a leader is very important for the development and success of a business. In
China, there is a saying: a incompetent general will work the three armies to
death. This saying means that an unqualified leader will do great damage to the
career. In this class, I learned a lot about communication, feedback, how to
deal with conflicts and other issues.
Effective
communication will make the progress of a project twice the result with half
the effort. What is effective communication? Effective communication should
include both sender and receiver of information. A qualified leader must be a
good and effective communicator. Organizations with effective communication
skills are more likely to succeed because they allow information to be shared
smoothly among members, helping them do their jobs better. What the teacher
said in this class is that the sender of a message has the responsibility to
ensure that a message is understood by the receiver, which solves my
long-standing doubts about how to ensure the effective transmission of
information. The information receiving process taught by the teacher in class
gave me the answer. The process of receiving information includes listening,
analyzing, and making sure everything is understood. The sender of the message
should take the initiative to do something to ensure that the message he sends
is understood by the receiver, which requires the receiver to repeat the
received message in his own words to ensure that the communication has been
carried out effectively. We should also take the initiative to ask the other
party if there are any questions that need to be explained as feedback for the
communication, again to ensure that the communication is effective. But there
are several reasons why people may be reluctant to ask questions, such as a
perception of ignorance on the part of the recipient, a cultural barrier on the
part of the recipient, or a state of ignorance on the part of the recipient.
Paraphrasing can help both sides to better solve these problems. Although these
problems will not be completely solved, when Paraphrasing is used correctly,
the communication efficiency will be improved a lot.
Timely feedback is
the way to ensure effective communication. Feedback can be divided into
positive feedback and negative feedback. This feedback is partly directed at
the leader who sent the message and partly at the receiver. Before this class,
I had never thought about this question. In my previous thinking mode, feedback
was just a way to ensure that communication happened, without thinking about
the impact of feedback on communication. The coaching feedback and criticism
introduced by the teacher in class made me start to think about this problem
seriously. No one really likes criticism. It discourages people and makes them
feel like failures. A Coaching feedback is positive feedback that is specific,
effective and makes the other person feel like a winner. In this process, we
need to describe the current situation, describe the desired situation, make a
commitment to change, and follow up.
In the past, I often
encountered small frictions in the process of communicating with others. I have
seriously thought about this question before. Why do I have conflicts in the
communication with others, how to avoid unnecessary conflicts and how to deal
with them? These questions are very confusing and disorganized in my mind. The
reason for the conflict mentioned by the teacher in class is that when there is
disagreement and opposition between people, conflict will inevitably appear. In
class, the teacher talked about the good and bad of conflict. In my inherent
thinking, conflict is not conducive to the development of the team, let alone
the leader's leadership of the team. However, everything has two sides. In
class, the teacher talked about the positive and negative sides of conflicts,
which benefited me a lot. I deeply understood the causes of conflicts and made
good use of the two sides of conflicts, which was very helpful for resolving
conflicts and improving the efficiency of the team.
When conflict
occurs, the goals and interests of the two sides are inconsistent, not to say
incompatible. For example, the two sides have inconsistent values and beliefs,
competition for resources and rewards, the leader's behavior and the team's
goals are inconsistent, which will lead to the occurrence of conflict. Conflict
has both positive and negative sides. The positive side is mainly reflected in
that it can make people work harder, release their pent-up emotions in work,
better understand the work goal and work process, and the team has the
motivation for change, which can bring key issues to the surface, stimulate
members' critical thinking and make better decisions. The negative side is
mainly reflected in the conflict will reduce our work efficiency, reduce the
communication between the team, increase the negative emotional pressure, and
make the team make bad decisions. I have thought about how to solve the
conflicts encountered in cooperation before, but I have not found a proper
answer. The conflict management style taught by the teacher in class gives me a
new understanding of this problem. We need to pay high attention to each
other's needs and our own needs. We need to consider each other's needs from
our own perspective as well as from the other side's perspective. Strive for a
win-win situation in conflict.
In the classmates
sharing link, is also a lot of harvest. In this class, the four students who
shared introduced contingent leadership theory and situational leadership. The
students' speeches were excellent, well organized and well structured. The
contingency leadership theory shared by the class impressed me the most. Trait
and behavior leadership theory tries to find a leadership theory that works in
any situation. However, different problems require different solutions and
there is no one-size-fits-all approach. With the deepening of research, people
gradually realize that there is no one style of leadership that fits all
situations. In view of this, people put forward the theory of contingent
leadership. Leaders need to change their behavior characteristics to adapt to
different situations. According to the contingency leadership theory, effective
leadership depends on the situation at that time. There is no best way to lead
and organize a company, and specific problems should be analyzed. The
contingency leadership model is used to determine whether a person's leadership
style is task-oriented or relationship-oriented, and whether the situation
matches the leader's style to maximize performance. Contingency leadership
theory can be used to explain that a hardworking manager is not productive in a
given work environment because the leadership style does not match the work
environment.
situational
leadership shared by the third student also benefited me a lot. Effective leaders
adapt their leadership style to the situation and the needs of their followers.
In the class, students shared their ability and commitment to development.
Different levels of development require different leadership styles. The
examples given in the class are very visual examples of the application of this
theory.
I have learned a
lot from this course. I believe that leadership is an indispensable force for
career success, which can promote the rapid development of career. Making good
use of relevant theories of leadership can help us better deal with problems in
work. This course helps us deal with and solve problems from a theoretical
level. When theory and practice are combined, great power will be generated.
Flexibly applying the leadership theory learned according to specific
situations can make us get twice the result with half the effort.

2 The power of a team 18/12
A chopstick is
easy to break, but a chopstick is always broken. This is a proverb I heard when
I was a child. This phrase means that the power of an individual is limited,
but the power of a team with a clear goal and efficient action is very large.
What is a team? Can any organization be called a team? In class, the teacher
defined a team as a unit of interdependent, complementary individuals who are
committed to a common goal, a set of performance goals, and a common
expectation, and are responsible for it.
A team is a whole
with a common goal. The common mission brings members together, and everyone
has a strong sense of collective responsibility. In a team, everyone will share
a leading role and move towards the same goal. Teamwork has many advantages:
when team members work together for the same goal, they can avoid major
decision-making mistakes and have a greater likelihood of making better and
faster decisions. Compared with working alone, working with a group of
like-minded people can better stimulate our sense of self-identity. When the
teacher said this in class, I was particularly shocked, and the great sense of
achievement and happiness I felt in a team before was explained. Team work is
more likely to stimulate people's sense of innovation, stimulate their own
potential.
Of course,
everything needs to be looked at in two sides. Teamwork has many advantages,
but it is not perfect. In class, the teacher analyzed the three defects of
teamwork in detail, which gave me a more comprehensive understanding of
teamwork. To comply with team standards and pressure first may cause some
people to feel pressure and lose some sense of freedom. Secondly, in team
cooperation, if some members' working ability is too strong, other members may
feel that they can complete the team goal even if they do not work hard, and
there will be a situation of slack work. The third defect is group blindness.
When members of a team no longer make decisions based on objective facts, they
are afraid that their views will be overturned, and they are isolated from the
team. Some members no longer dare to question, at this time, the team's
decisions will lose their correctness. The fourth flaw is the conflict between
members.
In class, the
teacher talked about three types of team, intelligent team, cross-functional
team and self-management team. Self-management team is a form of team with high
leadership level. Each member can complete his/her work and assume his/her
responsibilities without supervision. Innovation is a very important part of a
team. As a team leader, he should help the team to innovate, mainly from the
four aspects of matching members, giving members a certain autonomy, protecting
members' innovation ability, and giving enough time and money.
Teams need
efficient communication. How to organize efficient meetings within a team to
help members communicate? This is a very useful piece of knowledge. I was
particularly impressed by the first knowledge point the teacher said, if we
want to have a meeting between teams, we should first make sure that the
meeting is necessary. The teacher talked about the evaluation criteria in
class, and only when the potential benefits outweigh the costs can we make sure
that the meeting is necessary. Such a meeting is what the team really needs,
not a meeting that wastes everyone's time. A successful meeting involves
choosing the right time and place, making a list of goals, making plans to
achieve them, and in the process prioritizing the goals according to the actual
situation. At the same time, the meeting objectives and agenda should be
distributed to those who want to attend. Meeting minutes are very important.
You need to write down everyone's tasks and follow up after the meeting to make
sure everything has been completed on time.
In class, students
discussed the problem of early arrival, which is particularly interesting. Some
people don't arrive early because of social anxiety, so they can only choose to
arrive on time or late, so as to avoid embarrassment.
There was a lot of
sharing in today's class. Among them, the communication process of oral
information left a deep impression on me. In the past, the communication of
oral information in the team was always irregular, and in many cases, the
follow-up of work was not timely confirmed. Listen to the students share the
oral information exchange process benefited a lot.
The feedback
shared by the class was also very useful. I have always underestimated the
importance of feedback in the communication process. In fact, feedback is a
very important link, which can make listening more effective. Effective
feedback can motivate each other and oneself, and feedback is also an important
means of continuous learning. Feedback is very important in every part of
communication, because it helps us to know what the other person is thinking.
As a leader, we should pay attention to the ways and methods of feedback.
Guiding feedback can help employees grow better. This kind of feedback is
specific and non-critical, which will make the other side feel that they have
grown up. But critical feedback can lead to frustration and a sense that
they're not doing a good enough job, hampering employee progress, and ruining
the team atmosphere.
I was deeply
impressed by the team building shared by the students in class. Team building
is a very important link in the development of an organization. Team building
should focus on common goals, establish effective working relationships, define
the roles of members, and find solutions to problems encountered by the team.
Good team building contributes to the success of a career. I benefited a lot
from the team building shared by my classmates in class.
I have a deep
feeling in this class. The success of a career or work cannot be achieved
without the joint efforts of members. Different types of members will affect
the efficiency of a team. In the class, students shared different types of
members, such as conformist members, passive members, efficient members,
pragmatic members, etc. These members have their own characteristics, and their
help to the cause is not the same. We can take advantage of the situation and
combine the theoretical knowledge we have learned with practice to turn
unfavorable factors into favorable ones and promote the development of our
career.
This lesson is a
great harvest. It is a lesson worth learning again and again. Thank you for

3 Man to save himself or the Earth?

After listening to
the professor's lecture today, I was deeply impressed. We humans have gone too
far in terms of environmental destruction. In the class, the professor shared
the property loss and life loss caused by environmental destruction in recent
years, which was shocking. As a member of life on Earth, we have developed
technology compared to other life forms. Science and technology make us the
masters of this planet. We think we can control this planet and enjoy the
material and energy of this planet wantonly. Various technologies we develop
have brought tremendous changes to our lives, but the abuse of technology has
also caused irreparable losses to the environment. In the class, the professor
shared the shortened life expectancy caused by environmental damage, which is
not only an economic loss, but also a huge humanitarian disaster.
As a result of the
destruction of the environment, we are faced with more and more extreme weather
conditions, resulting in more and more loss of life and property, and the
environment on which human life depends has become as fragile as paper, as if
it could be shattered at the slightest poke. I was reading about this
experiment called Eco 2, where ecologists have established a relatively
independent community in the vast western United States. This eco-zone mimics
our real environment, while being closed off from the exchange of materials and
getting its energy only from sunlight. The scientists initially believed that
their calculations and designs would help them stay healthy in Eco 2, but the
reality was far from encouraging. The reality was beyond the ecologists'
calculations. Oxygen levels were running low, carbon dioxide levels were exceeding
the limit, and food production was declining and spiraling out of control. We
clearly simulated the real operation of the ecological environment, why there
is the collapse of the ecosystem? The answer is complicated, but the answer to
this experiment points to a very clear conclusion: the ecological reality is
our only home. If this only home is completely destroyed, we will face
extinction.
The professor's
sharing made me feel more deeply about this experiment that I have been in
contact with. With the progress of science and technology, people's desire is
also amplified, we enjoy the happiness brought by science and technology,
uncontrolled emissions of carbon dioxide and other greenhouse gases into the
air, wanton deforestation and lake reclamation, destruction of biological
habitat, resulting in the reduction of biodiversity, making the self-regulation
ability of the ecosystem become very fragile. In the class, the professor
shared that we can protect biodiversity by preventing the decrease of species
on earth and the degradation of ecosystem, which is very important for the
development of human beings.
We habitually talk
about how to save the earth, but when we think about this problem calmly, we
will find that what we save is not the earth, but ourselves. The knowledge of
ancient Earth that I learned in my geography textbook let me know that once the
temperature of the earth surface was tens of degrees higher than it is now, and
there was a long time when the temperature of the Earth surface was tens of
degrees lower than it is now, and the Earth was still intact in the solar
system around the sun. We're used to talking about global nuclear weapons
destroying the Earth, but the asteroid that killed off the dinosaurs 65 million
years ago did more damage to the planet than all our nuclear weapons combined,
and the planet is still spinning around. The destruction is never the earth,
only we human beings, we protect the environment to save is not the earth, but
our human beings themselves.
How do we save ourselves,

technology? The sharing taught in the class is worth thinking about by all of
us, not only politicians, businessmen, scientists and technologists, but also
ordinary people about how to develop sustainably. How to achieve sustainable
human development by managing our development environment.
The sharing made
me understand that governance is the key. Human desire and technology cannot be
left unchecked. We need reasonable governance. In the class, the professor
shared the benefits of good governance, and one thing impressed me deeply: the
legal system is the foundation of governance, and we need to strengthen the
legal system to make every major decision within the legal framework. It is
like putting technology and the development of science and technology in a
cage, and making good use of technology to make better contribution to human
beings.
Human beings have
evolved for tens of millions of years, but technology has only developed in a
few hundred years, and the impact of these hundreds of years on the environment
has exceeded the total history of human evolution. In recent decades,
fundamental disciplines such as physics, mathematics and chemistry have failed
to make any major breakthroughs. In particular, the development of controlled
nuclear fusion has stalled, and the main way we obtain energy is still burning
fossil fuels. The way to obtain energy limits our development, in the future,

4 Self-management, better management 1/1
Before this class,
I thought management was more passive. A person runs a team, a team runs a
company, or a political party runs a country. In either case, management is
more passive. The self-management team introduced by the teacher in class gives
me a brand new understanding of management.
Managing a team is
not a simple thing, everyone has their own ideas, and managers need to extract
the common ground, formulate goals that meet the requirements, and provide
resources and opportunities for members. The traditional management team leader
is outside the team, the role of the team member is also fixed, the
accountability to the individual, with the clear work division, everyone is
responsible for the work in their own work like the screw, it is difficult to
have personal promotion and breakthrough. In the traditional team, people are

that works properly. Such teams are painful for individuals, and members do not

teacher introduced the characteristics of efficient self-management team, in

about sharing done by my group. What I share is how to make the meeting more
efficient? How to deal with problem members in meetings. During the sharing
process, I gained a deeper understanding of this part, especially how a leader
should deal with argumentative members of the team.
In the study of
this class, my biggest impression is that although we may not become a leader,
we are most likely to be an ordinary employee all our life, doing almost the
same thing every day. But we can still be the manager of our own life, we have
to manage their own life, can not give up. Apply the management knowledge
learned in class to your life management, let yourself make progress every day,

5 A lesson that broadens my horizons 8/1
Today's class teacher
talked about charismatic leadership, transformational leadership and sustaining
leadership. Charismatic leadership is a kind of leadership that I agree with
and admire. Charismatic leadership will describe imaginative visions for team
members, encourage them to go beyond their current level and trust their own
members. More importantly, charismatic leadership can build a value system for
the team that everyone agrees with. The construction of the value system
enables each member to temporarily transcend his or her own interests for the
benefit of the team. In my opinion, this is very important for the development
of the team and the growth of the individual. A team is like a big river, and
an individual is like a tributary of a big river. The difference between
personalized charismatic leadership and social charismatic leadership taught by
the teacher in class makes me treat charismatic leadership with a dialectical
attitude. Charismatic leaders can not only help the public grow through their
own efforts, but also use their charm to obtain power for themselves to enslave
others. This is like a double-edged sword, which can bring success when used by
people with good character, but can bring great harm when used by aspirants. In
my opinion, charismatic leaders tend to generate a cult of personality, which
will destroy the reason of the individual.
The theory of
transformational leadership is a new vitality in the development of leadership
theory, and transformational leaders can inspire the initiative of followers to
better achieve the goals of leaders and members. Transformational leaders can
make members aware of their importance in the team, and by completing the tasks

leadership conformist leadership. In a specific project, I don't think there

progress in the project either.
The servant
leadership theory introduced by the teacher in class opened my eyes and
deepened my understanding of the discipline of leadership. In my inherent
thinking, the leader is the leader of the team, but according to the servant
leadership theory, the leader does not necessarily get the formal leadership
position. Servant leadership is about serving others above self-interest. This
willingness to set the environment and create the platform for others to
advance leads to rapid growth and the most impactful work. This leadership
theory has broadened my horizon and deepened my understanding of leadership.
The sharing of the
students in the class helped me deepen my understanding of various leadership
theories. The sharing of the students was very good and benefited me a lot.

With the gradual
deepening of learning, I came to realize that there is no perfect style of
leadership or one that fits all tasks and organizations. Changes in the outside
world will affect the leadership style of leaders. A qualified leader will
change his leadership style according to changes in the external situation to
help the team achieve better development.
Reflection 6 Goal
5: The leadership ladder 15/1
In this class, the teacher introduced
Level 5 leaders. This lesson reminds me of a proverb: When the mountain
collapses in front of you, a man who keeps his countenance can become a great
general. This phrase means that if a person is mentally strong enough and has
very professional ability, he or she can make a big career. Ability is not the
absolute factor of success, but in the process of success, good character and
strong heart can not be discounted.
In class, the teacher introduced the
relevant theories of five-level leadership in detail. Collins led her team
members to screen more than 1,000 enterprises for five years and finally chose
11 companies as her research target. Eventually Collins came up with seven reasons
why the company went from mediocre to great. Among these seven reasons, Collins
proposed the concept of the fifth level of leaders. Collins believes that
although the leaders of the first four levels have extraordinary abilities and
lead the company to create great success, they are not enough to lead the
company to achieve long-term excellent development. Collins regards five-level
leadership as the necessary condition for the company to change from excellent
to excellent. Collins further believes that without five-level leaders at the
helm, the company's transformation from excellent to excellent is always a
luxury.
The teacher's explanation in class made me
feel that fifth-level leaders have both humility and strong professional will.
Level 5 leaders are like the glue and catalyst. The role of Level 5 leaders is
not immediately visible like other leaders, but the role of Level 5 leaders
permeates every aspect of the company. A Level 5 leader's modest nature keeps
him out of the spotlight all the time, but his strong professional ability
allows his influence to be felt at every step of the company's development.
The concept of Hedgehog makes me feel the
power of simplifying. I focus on my core competitiveness and do not easily
disperse my energy and resources, which is the power of "simplicity".
In work and in life, we will be more or less entangled by troubles, our
troubles are always in a state of constant scissors, we always think that they
can resolutely good all the problems, stubborn pursuit of a perfect state. But
the root of the annoyance often stems from this, our energy is limited, we
should focus on their core competencies.
The hedgehog concept has inspired us not
only in our work, but also in our life. How to interact with people has always
been a question worth studying, but keeping a proper distance is the consensus
of many people. There is a proverb that says: A gentleman's friendship is as
smooth as water. This sentence means that the communication between gentlemen
is as plain as water, plain and quiet, and also implies that the communication
between friends should keep a proper distance. The hedgehog concept is even
more vivid, assuming that each of us has a layer of spikes on the outside,
which forces us to keep our distance from each other. Each person has a
different growth experience, resulting in a different personality and cognition
of the world, if the contact is too close, it is easy to lead to conflict.
The teacher also introduced the Stockdale
Paradox. This theory is about faith and hope, and hope is something one must
never lose. Sorrow is greater than heart death, if a person's hope is gone, the
life will come to an end. Some people set short-term hopes for themselves, and
when those hopes are dashed, their vitality diminishes. Determined people set
themselves long-term hope, he has a strong faith and strong heart, know what
they live for. Like Mr Stockdale, whenever he is released, he believes he will
be able to return to his family. This powerful sense of conviction is something
we can all learn from, which is why Mr Collins included the Stockdale Paradox
among the characteristics of Level 5 leadership.
How to become a Level 5 leader was
explained very clearly by the teacher in class. Level 5 leadership is not out
of reach, we can continue to learn to become a Level 5 leader. In class, the
teacher first talked about the importance of humility, which impressed me very
much. We need to be humble people. Weakness and ignorance are not the most
fatal, arrogance is. Arrogance causes us to lose our rational thinking, our
ability to analyze problems objectively, and our ability to make untrue
judgments about the situation around us. Push the team forward, but don't take
credit for it.
The teacher also talked about the importance
of responsibility. Responsibility reflects a person's sense of responsibility.
A responsible person is naturally attractive and can rally team members around
him or her. Taking responsibility is a sign of charisma and makes your team
feel that you can be counted on. In life, we need to do this, to let friends
and family feel that we can be counted on, to give them a sense of security.
The teacher also talked about real leaders
in today's class. I heard a saying when I was a child, it's not age that makes
you grow up, it's experience. Painful experiences can hone one's willpower and
professional ability. When faced with difficult experiences, some people were
defeated, while others overcame difficulties and completed their
transformation. The painful experiences and tribulations did not defeat them,
but deepened their understanding of themselves, the world and the matter of
solving difficulties. Suffering makes them find their own way to success.
In class, the teacher said that the
understanding of a real leader will change from "I" to
"we". Recognizing the power of the collective is a sublimation and
transformation of one's own understanding.
The course of leadership theory has
broadened my horizon and let me see a different world. Thank you for your
instruction.
